Per aix\u00f2, la <strong>Comissi\u00f3 T\u00e8cnica de Talent de Amec s&#8217;ha reunit per aprofundir en el tema<\/strong> , i per aix\u00f2 ha comptat amb la participaci\u00f3 d&#8217;experts d&#8217;EY, empresa associada a Amec. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\">A la sessi\u00f3, EY ha presentat les claus actuals de l&#8217;absentisme laboral a Espanya i les q\u00fcestions pr\u00e0ctiques que les empreses poden adoptar per abordar-lo, i posteriorment els membres de la Comissi\u00f3 T\u00e8cnica han afegit elements sobre la seva experi\u00e8ncia.<\/p><p>A la sessi\u00f3, EY ha presentat les claus actuals de l&#8217;absentisme laboral a Espanya i les q\u00fcestions pr\u00e0ctiques que les empreses poden adoptar per abordar-lo, i posteriorment els membres de la Comissi\u00f3 T\u00e8cnica han afegit elements sobre la seva experi\u00e8ncia.<\/p><p><strong>La presentaci\u00f3 utilitzada a la sessi\u00f3 est\u00e0 disponible per a baixar a continuaci\u00f3.<\/strong><\/p><p><a href=\"https:\/\/amec.es\/wp-content\/uploads\/2026\/03\/EY-Presentacion-AMEC-absentismo-19032026.pdf\">EY &#8211; Presentaci\u00f3 AMEC absentisme 19032026<\/a><\/p><p><span style=\"color: #ffffff;\">&#8211;<\/span><\/p><h5 class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>Les principals claus presentades s\u00f3n:<\/strong><\/h5><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>1. L&#8217;absentisme pren m\u00faltiples formes.<\/strong>  M\u00e9s enll\u00e0 de les baixes m\u00e8diques, hi ha altres modalitats igualment rellevants per a les empreses: l&#8217;absentisme injustificat (faltes sense causa v\u00e0lida), el presencial (el treballador est\u00e0 per\u00f2 no rendeix) i l&#8217;emocional (pres\u00e8ncia f\u00edsica sense implicaci\u00f3). Cada forma requereix un enfocament diferent. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>2. La Incapacitat Temporal (IT) \u00e9s la forma d&#8217;absentisme amb m\u00e9s incid\u00e8ncia i la que creix m\u00e9s.<\/strong>  El 25% dels treballadors concentra el 55% dels episodis d&#8217;IT, i el percentatge de persones amb m\u00e9s d&#8217;un episodi anual ha passat del 23% el 2017 al 31,8% el 2024. Les baixes de menys de tres dies han crescut un 141% i les superiors als 365 dies un 205%. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>3. La salut mental \u00e9s el factor emergent m\u00e9s preocupant.<\/strong>  Els trastorns musculoesquel\u00e8tics i els problemes de salut mental s\u00f3n les principals causes de baixa, i els processos de salut mental s\u00f3n els que presenten m\u00e9s durada mitjana (98,5 dies). L&#8217;estr\u00e8s, el burnout i la dificultat de conciliaci\u00f3 s\u00f3n darrere de gran part d&#8217;aquestes situacions. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>4. L&#8217;absentisme t\u00e9 un comportament proc\u00edclic.<\/strong>  Augmenta en per\u00edodes d&#8217;expansi\u00f3 econ\u00f2mica i tendeix a reduir-se en etapes contractives, cosa que indica que factors motivacionals i de comprom\u00eds tenen un pes rellevant juntament amb els purament sanitaris.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>5. Les causes s\u00f3n m\u00faltiples i de naturalesa molt diferent.<\/strong>  L&#8217;envelliment de la plantilla, la saturaci\u00f3 del sistema sanitari, la desmotivaci\u00f3 i la precarietat laboral es combinen amb els problemes de salut per generar un fenomen complex que no admet solucions simples.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>6. Hi ha disfuncions estructurals al sistema espanyol.<\/strong>  Les entitats que valoren cl\u00ednicament la IT i les que assumeixen el cost econ\u00f2mic s\u00f3n diferents, conviuen 17 serveis auton\u00f2mics de salut, i la capacitat de l&#8217;INSS per supervisar el proc\u00e9s \u00e9s limitada, cosa que prolonga innecess\u00e0riament moltes baixes.<\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>7. Limpacte empresarial \u00e9s immediat i quantificable.<\/strong>  Cada abs\u00e8ncia obliga a reorganitzar torns, redistribuir c\u00e0rrega de treball i elevar la pressi\u00f3 sobre els equips, amb efectes directes en la productivitat i el clima laboral. A nivell macroecon\u00f2mic, la prestaci\u00f3 per IT ja \u00e9s la segona despesa m\u00e9s gran de l&#8217;INSS, nom\u00e9s per darrere de les pensions, amb un creixement superior al 200% des del 2014. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>8. La gesti\u00f3 de l&#8217;absentisme s&#8217;ha d&#8217;estructurar en dues fases: preventiva i correctiva.<\/strong>  A la fase preventiva, les empreses poden refor\u00e7ar la prevenci\u00f3 i promoci\u00f3 de la salut laboral, amb especial atenci\u00f3 als trastorns musculoesquel\u00e8tics i els de salut mental, i utilitzar el sistema retributiu per incentivar l&#8217;assist\u00e8ncia efectiva. A la fase correctiva, els protocols de seguiment durant la IT i els plans de reincorporaci\u00f3, aix\u00ed com la verificaci\u00f3 m\u00e8dica empresarial, s\u00f3n els principals instruments disponibles. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>9. Els incentius econ\u00f2mics s\u00f3n v\u00e0lids, per\u00f2 s&#8217;han de dissenyar amb compte.<\/strong>  \u00c9s possible vincular part de la retribuci\u00f3 variable a lassist\u00e8ncia, per\u00f2 els esquemes han de ser objectius, proporcionals i coneguts per endavant. Queda expressament prohibit penalitzar la IT per malaltia comuna o reduir incentius vinculats a la maternitat, paternitat o cures. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>10. La supressi\u00f3 del connector d&#8217;IT \u00e9s una opci\u00f3 limitada.<\/strong>  Si est\u00e0 pactat en conveni col\u00b7lectiu, la seva modificaci\u00f3 requereix negociaci\u00f3 col\u00b7lectiva. Si no ho est\u00e0, la jurisprud\u00e8ncia del Tribunal Suprem nom\u00e9s en permet la supressi\u00f3 per a noves incorporacions. En cap cas no es pot retirar una retribuci\u00f3 variable ja meritada. <\/p><p class=\"font-claude-response-body break-words whitespace-normal leading-[1.7]\"><strong>11. No hi ha una soluci\u00f3 \u00fanica.<\/strong>  Per revertir la tend\u00e8ncia, les empreses han de combinar un enfocament preventiu centrat en la salut laboral i el benestar amb mecanismes correctius que permetin gestionar activament els processos dIT i afavorir la reincorporaci\u00f3.
